Today’s Complex Mix of Surfaces, Finishes and Consumer Expectations Beget Innovative Solutions

To paraphrase a well-worn Oldsmobile ad, today’s vehicles are not your father’s paint and trim. If you think modern consumers are left scratching their heads over how to maintain the appearance of their vehicles, imagine what the companies that formulate car care products go through.

“From the last century, all the way up through the last five to 10 years, finishes have changed dramatically,” said Mike Pennington, product expert for Meguiar’s, the century-old car care product company acquired by the 3M Corp. in 2008. “With all of today’s newer vibrant colors, pearls and metallics, the paints have actually gotten a lot more resilient from a longevity standpoint, so you really don’t see the paint oxidizing like you used to. The challenge now is the way a lot of clear coats really magnify defects.”

Pennington added that the swirls that often plague today’s exterior finishes remain a top consumer concern, whether caused by dirty towels, a bad automated car wash or road grime.

“The old-school abrasives—let’s call them rocks in a bottle—are pretty much obsolete nowadays,” he said. “There are newer technologies and a totally different style of abrasive that essentially removes swirl marks and oxidation yet [remains] gentle enough that it doesn’t actually mar the finish.”

A second challenge is that no one product fits all circumstances, said Jim Dvorak, public relations and technical support spokesperson for SEMA-member Mothers, which has manufactured polishes, waxes and cleaners for more than three decades.

“Quality and hardness of today’s paints vary greatly from entry-level vehicles to mid-range and on up to high end,” he said. “Waxing a finish in good shape is easy, but if such a correction as removing scratches, spider-webbing or swirls needs to be done, a particular polish or process can respond much differently from one vehicle to another. And it’s not just paint that varies. All aspects of car care from wheels to interiors are affected. Wheels are most often clear-coated, chrome-plated or chrome-clad, and each finish has its own challenges and care precautions. The aftermarket complicates things even more with non-standard finishes or a mixture of finishes. Interiors often have mixes of leathers, vinyls and synthetic suede-like materials, and it’s important to use the appropriate product for the material.”

Technological issues aside, car care product makers must also contend with an array of diverse marketing concerns, from diehard consumer habits and suppositions to cost and pricing realities in an increasingly competitive sector.

A construction company owner, Miller said that he was “pulled into” the car care sector four years ago after noticing the long-term damage done to his own musclecar collection by supposedly safe products. Miller asked some chemical-blending associates to develop formulations for his personal use.

“They came up with some incredible products,” he said. “We decided to bring that quality to the national shelf so everyone could buy it and manufacture it in such a way that anyone could afford it,” said Miller, explaining that high-end car care typically occupies a boutique market online and at shows.

Miller and his team didn’t change a single formula, but they did have to go big-time, he said, establishing a large factory, buying in mass and cutting out every possible middleman they could to lower costs. Such large-scale production allowed Surf City Garage to distribute nationally to virtually every major auto chain plus Wal-Mart and 30 countries worldwide.

Ever-Newer Solutions

According to leading SEMA-member car care manufacturers, the segment is also experiencing pressure from other quarters. Increased municipal regulations on water usage along with growing environmental concerns have many vehicle owners turning to professional car washes, detailers and waterless cleaning methods. The result is a shrinking retail marketplace crowded with an often-confusing collection of non-toxic, green-friendly, nano, hydrophobic and polymer technologies.

No matter what terms manufacturers use to market their products, however, Pennington said that the best lines all follow the same basic approach: remove grit and imperfections first with surface-friendly cleaning and polishing compounds, then finish the job with an appropriate protective barrier that protects with a lasting, show-class shine.

For such state-of-the-art sealing against grit, water, UV rays and other environmental hazards, manufacturers now continually research and engineer high-grade carnauba waxes and polymer-based products employing synthetic chains of molecules linked together on a “nano level” for superior smoothness, sheen and longevity.

In an era of retail price slashing, some of these new offerings may push the cost envelope, but as Miller noted, “Companies are now realizing that they have to make a better product and that it’s okay to charge a little bit more as long as the product does more.”

For the past 35 years, Michael Sallus, owner of Executive Class Automotive, the SEMA Show’s official vehicle detailer, has utilized a variety of the professional lines made by the higher-end commercial manufacturers. From his perspective, companies have made tremendous strides in creating solutions to expertly clean and shine the multiple finishes that detailers typically encounter—not only from one vehicle to the next, but even on a
single car.

“If we’re working with bodyshop work and repaints versus brand-new finishes, we’re having issues with two different types of paints that aren’t always matching perfectly,” he noted. Plus, he said, the ease of use of today’s products trumps anything made a decade or more ago.

Summing up professional and consumer attitudes, Sallus observed: “For us, time is money. If we’re taking five hours to do a professional job and a particular product will cut our time down to two and a half hours, that’s phenomenal.” 

Modern Techno-Jargon

Wash, polish and protection products are now highly engineered, and manufacturers often coin “scientific” words or phrases to describe and market their latest technologies to consumers—sometimes with confusing results. Here are some of the more popular terms:

Nanotechnology: No one major manufacturer has a corner on nanotechnology. Although they may call their processes by different names, virtually all of today’s leading car care companies engineer their compounds on a molecular level. Nano refers to particles one-billionth of a meter or less in size. Nanotechnology allows washes, waxes, polymers and other chemical agents to more effectively penetrate and/or treat minute surface imperfections. “Nanotech” can also strengthen the bonding of a surface protectant to create a tighter barrier against the elements.

Hydrophobic Technology: This term describes products that enhance water repellency and “hydro-protection.” Waxes and polymers can be designed to fend off liquids either through sheeting action (like dishwasher detergents often do to prevent water spotting on glassware) or through beading properties. Consumers, however, have come to associate beading with shine and product longevity, so many manufacturers opt for that more visual form of hydro-protection.

Waterless Car Care: This category can include everything from spray products designed to lift light dust and quick-shine a car between washings and waxings to steam-cleaning machines. In fact, in many municipalities, car owners are now limited to bucket washing their vehicles, while professional detailers are required to use portable basins to catch and reclaim water during washes. Some non-traditional companies are beginning to tout steam machines as an ideal way to comply with such ordinances—although the jury is still out among professionals as to how safe high-temperature steam blasts are for clear-coat surfaces.

Increased municipal regulations on water usage along with growing environmental concerns have many vehicle owners turning to professional car washes, detailers and waterless cleaning methods. The result is a shrinking retail marketplace crowded with an often-confusing collection of non-toxic, green-friendly, nano, hydrophobic and polymer technologies.

No matter what terms manufacturers use to market their products, however, Pennington said that the best lines all follow the same basic approach: remove grit and imperfections first with surface-friendly cleaning and polishing compounds, then finish the job with an appropriate protective barrier that protects with a lasting, show-class shine.

For such state-of-the-art sealing against grit, water, UV rays and other environmental hazards, manufacturers now continually research and engineer high-grade carnauba waxes and polymer-based products employing synthetic chains of molecules linked together on a “nano level” for superior smoothness, sheen and longevity.

In addition to wash and wax formulations, car care manufacturers have also stepped up their development of specialty tools and products.

“Mothers branched out in a big way several years ago with our original PowerBall drill-mounted foam polishing tool to shine bare aluminum wheels and diamond plate with ease,” said Dvorak. Since then, Mothers has also debuted several other versions of the patented technology, including a foam tool for headlight restoration.

Not to be outdone, Meguiar’s and other leading car care companies have also introduced various consumer and professional detailing kits and tools for headlights, dashes, interior surfaces, rubber and plastic trim, chromes and alloys and bumpers. Improved microfiber cloths and chamois also help smooth the application and removal of wash, wax and ‘between-detailing’ care products.

In an era of retail price slashing, some of these new offerings may push the cost envelope, but as Miller noted, “Companies are now realizing that they have to make a better product and that it’s okay to charge a little bit more as long as the product does more.”

For the past 35 years, Michael Sallus, owner of Executive Class Automotive, the SEMA Show’s official vehicle detailer, has utilized a variety of the professional lines made by the higher-end commercial manufacturers. From his perspective, companies have made tremendous strides in creating solutions to expertly clean and shine the multiple finishes that detailers typically encounter—not only from one vehicle to the next, but even on a
single car.

“If we’re working with bodyshop work and repaints versus brand-new finishes, we’re having issues with two different types of paints that aren’t always matching perfectly,” he noted. Plus, he said, the ease of use of today’s products trumps anything made a decade or more ago.

Summing up professional and consumer attitudes, Sallus observed: “For us, time is money. If we’re taking five hours to do a professional job and a particular product will cut our time down to two and a half hours, that’s phenomenal.” 

Modern Techno-Jargon

Here are some of the more popular terms:

Nanotechnology: No one major manufacturer has a corner on nanotechnology. Although they may call their processes by different names, virtually all of today’s leading car care companies engineer their compounds on a molecular level. Nano refers to particles one-billionth of a meter or less in size. Nanotechnology allows washes, waxes, polymers and other chemical agents to more effectively penetrate and/or treat minute surface imperfections. “Nanotech” can also strengthen the bonding of a surface protectant to create a tighter barrier against the elements.

Hydrophobic Technology: This term describes products that enhance water repellency and “hydro-protection.” Waxes and polymers can be designed to fend off liquids either through sheeting action (like dishwasher detergents often do to prevent water spotting on glassware) or through beading properties. Consumers, however, have come to associate beading with shine and product longevity, so many manufacturers opt for that more visual form of hydro-protection.

Waterless Car Care: This category can include everything from spray products designed to lift light dust and quick-shine a car between washings and waxings to steam-cleaning machines. In fact, in many municipalities, car owners are now limited to bucket washing their vehicles, while professional detailers are required to use portable basins to catch and reclaim water during washes. Some non-traditional companies are beginning to tout steam machines as an ideal way to comply with such ordinances—although the jury is still out among professionals as to how safe high-temperature steam blasts are for clear-coat surfaces.

Green-Friendly Solutions: Again, this is a catchall phrase with a variety of meanings. Examples include low-sudsing or biodegradable formulations, non-toxic solutions, all-organic or natural compounds and, of course, waterless technologies.

Today’s Complex Mix of Surfaces, Finishes and Consumer Expectations Beget Innovative Solutions

To paraphrase a well-worn Oldsmobile ad, today’s vehicles are not your father’s paint and trim. If you think modern consumers are left scratching their heads over how to maintain the appearance of their vehicles, imagine what the companies that formulate car care products go through.

“From the last century, all the way up through the last five to 10 years, finishes have changed dramatically,” said Mike Pennington, product expert for Meguiar’s, the century-old car care product company acquired by the 3M Corp. in 2008. “With all of today’s newer vibrant colors, pearls and metallics, the paints have actually gotten a lot more resilient from a longevity standpoint, so you really don’t see the paint oxidizing like you used to. The challenge now is the way a lot of clear coats really magnify defects.”

Pennington added that the swirls that often plague today’s exterior finishes remain a top consumer concern, whether caused by dirty towels, a bad automated car wash or road grime.

“The old-school abrasives—let’s call them rocks in a bottle—are pretty much obsolete nowadays,” he said. “There are newer technologies and a totally different style of abrasive that essentially removes swirl marks and oxidation yet [remains] gentle enough that it doesn’t actually mar the finish.”

A second challenge is that no one product fits all circumstances, said Jim Dvorak, public relations and technical support spokesperson for SEMA-member Mothers, which has manufactured polishes, waxes and cleaners for more than three decades.

“Quality and hardness of today’s paints vary greatly from entry-level vehicles to mid-range and on up to high end,” he said. “Waxing a finish in good shape is easy, but if such a correction as removing scratches, spider-webbing or swirls needs to be done, a particular polish or process can respond much differently from one vehicle to another. And it’s not just paint that varies. All aspects of car care from wheels to interiors are affected. Wheels are most often clear-coated, chrome-plated or chrome-clad, and each finish has its own challenges and care precautions. The aftermarket complicates things even more with non-standard finishes or a mixture of finishes. Interiors often have mixes of leathers, vinyls and synthetic suede-like materials, and it’s important to use the appropriate product for the material.”

Technological issues aside, car care product makers must also contend with an array of diverse marketing concerns, from diehard consumer habits and suppositions to cost and pricing realities in an increasingly competitive sector.

If It Beads, It Leads

“Consumers equate water beading with wax protection, but unfortunately there’s not a huge correlation between the two,” Pennington said. “There are plenty of ways to add protection to a vehicle that is actually hydrophilic, meaning the water is going to want to lay down on [the surface] as one big sheet.”

Pennington further explained that modern, less-bubbly wash formulations are also superior to detergents of past generations, but consumers similarly equate suds with clean. Consequently, many manufacturers add extra beading and sudsing agents to their already advanced products even though the compounds are chemically just as effective with or without them.

As for cost, “in cleaning and detailing, you generally have two approaches: You can do it high-tech chemically, which equals expensive, or you can do it low-tech abrasive, aggressive and cheaper,” said Tim Miller, owner of car care newcomer Surf City Garage.

According to Miller, continued pressure from big retail chains to cut costs has prompted many manufacturers to expand their lower-tech product lines. Unfortunately, the trade-off frequently means hazing, dulling and wear on chrome and other sensitive surfaces over time.

A construction company owner, Miller said that he was “pulled into” the car care sector four years ago after noticing the long-term damage done to his own musclecar collection by supposedly safe products. Miller asked some chemical-blending associates to develop formulations for his personal use.

“They came up with some incredible products,” he said. “We decided to bring that quality to the national shelf so everyone could buy it and manufacture it in such a way that anyone could afford it,” said Miller, explaining that high-end car care typically occupies a boutique market online and at shows.

Miller and his team didn’t change a single formula, but they did have to go big-time, he said, establishing a large factory, buying in mass and cutting out every possible middleman they could to lower costs. Such large-scale production allowed Surf City Garage to distribute nationally to virtually every major auto chain plus Wal-Mart and 30 countries worldwide.

8 Steps for Smart Sales Hiring

Editor’s Note: Most of the specialty-equipment companies contacted in a recent SEMA survey said that they planned to hire new employees in 2011. Salespeople were at the top of the list. To learn more about the traits and skills of successful salespeople—and how to hire them—we contacted freelance writer, author and webinar speaker Troy Harrison. In the story that follows, he discusses the qualities of top salespeople, how to test for and uncover those traits, and how to interview and hire the right people.  

 
   
   
Few things are more critical to the health of a company than the ability of its salespeople to bring in profitable business, yet too many companies in the automotive specialty-equipment industry consider sales traits and skills last when hiring salespeople. If this sounds like you, you’re not alone. This article is focused on helping you hire salespeople for the right reasons—and in the right way.

The aggregate level of selling skills in the specialty-equipment industry is low in comparison with other industries of similar types and compensation. The reason is simple: When we hire people, we hire performance enthusiasts—gearheads, if you will (which is not an insult). Yet, we expect them to look, act and behave like salespeople once they are on the job. Further, we seldom train them in selling skills. Instead, we invest time and money in training them on the skills they already have—technical and automotive skills.

Can you see the disconnect? We hire one type of person and hope that he or she behaves like another type.

We’re not suggesting that being a performance enthusiast is a bad thing. In fact, it’s important in this industry that the people we hire are hobbyists. The good news is that there is a huge supply of salespeople who love cars; many times, however, they aren’t the people who get hired for specialty-equipment sales jobs. But it’s possible to change that situation.

Smart sales hiring means just that—hiring with your head and not your gut. Studies by The Wall Street Journal have shown that 63% of all sales hiring decisions are made within the first five minutes of meeting the applicant. That means owners or managers are making a decision that they like the applicant, and then all the things they do subsequently in the hiring process are designed to reinforce that decision. Not surprisingly, this results in a lot of bad hires and lower sales than could be achieved.

The first component of smart sales hiring is understanding the order in which candidates should be evaluated. Think of candidates as having three main aspects: traits, skills and experience.

Traits are the things that we just are—the makeup of our personalities. Some traits contribute to selling success, and some detract from it. We want to hire the right mix of traits for our sales job because those are things that cannot be trained or coached.

Skills are specific job skills that candidates have learned in their careers through training or work. In selling terms, the key skills are dialoging (the ability to converse comfortably with customers); questioning (the ability to ask the customers the right things to assess their needs and wants); listening (the ability to mentally capture the information given by customers); and presenting (the ability to communicate product features and benefits). There are other important skills, such as detail orientation, follow-up skills and service orientation, but the four above are the basic building blocks of successful selling.

Experience has to do with the candidate’s past jobs, potential product knowledge and, in the automotive specialty-equipment industry, may also have a lot to do with personal automotive enthusiasm, skills and accomplishments. Here is where a lot of hires go wrong. Too many sales interview processes focus almost exclusively on past automotive projects, lap times or show awards. Those things are great and important—if the person is being hired to build cars instead of to sell products to other people. If a candidate is being hired to sell, there are more important considerations.

To discover these features in an applicant, we need to understand a few hiring rules.

Smart Sales Hiring Is a Process: What’s nearly as important as the people you do hire is the people you don’t hire. Impulse hires are the enemy of good selling and good sales forces. To be successful in hiring salespeople, you need to have a hiring process that includes multiple types of contact and multiple types of communication coupled with some due diligence.

Past Performance Tends to Be the Best Predictor of Future Performance: Yes, bad things can and do happen to good people—but they don’t happen consistently and repeatedly. If a salesperson has succeeded in the past, he or she is likely to succeed in the future. The reverse is also true.

Traits and Skills are Transferable: Applicants for sales positions are frequently turned down because “they don’t come from the industry.” That’s silly on multiple levels. Everyone has to enter the industry somewhere. If a salesperson has the right combination of traits and skills to succeed at selling telephones, for instance, it stands to reason that he or she might have the skills to sell cylinder heads—particularly if he or she has a passion for cars. Be open to enthusiasts from outside the industry.

Never Hire From a Pool of One: The vast majority of employment mistakes come from hiring from a “pool of one.” Someone walks in the front door, says, “I can sell,” and gets hired. Successful hires come from building a pool of people, comparing them for suitability and then letting the cream rise to the top.

The Process

Smart sales hiring is a process. By taking a series of steps, you can eliminate inappropriate hires and hire the right people for your company. This process has been proven successful in hiring salespeople across numerous industries, compensation levels and types of salesperson—including for the automotive specialty-equipment industry.

Step One:
Design Your Salesperson 

 
First and foremost, you have to decide what type of sales rep is appropriate for your business. Do you need an outside salesperson who will be doing a lot of prospecting, or is your role more of an inside technical-rep position that is primarily responsible for answering questions, identifying applications and taking orders? Are you selling wholesale or to end-users? How much can you afford to pay a salesperson? Remember that past performance tends to predict future performance. Ideally, you want someone who has succeeded in similar types of work.

Take the time to put all this information down on paper. Doing so will save you a lot of time and pain later. You can’t get what you are looking for unless you know what you’re looking for first.

Step Two:
Build a Candidate Pool

 
   
   
To avoid hiring from the “pool of one,” start your search by letting people know that you are searching. That means advertising and posting your position wherever possible. Two of the best Internet hiring boards are CareerBuilder and LinkedIn. Depending on your area, Craigslist.com or Backpage.com might also be good. In some areas of the country, they can generate good candidates; in other areas, they generate nothing; in all areas, they are cheap enough to find out. And don’t forget SEMA News, SEMA eNews and www.SEMA.org as ways to publicize your opening.

When you write your advertisement, your job is to sell potential candidates on why they should want to work for you. Job descriptions are fine, but you need to also market yourself in the same way that you would market to potential customers. Critical things that should be covered include why someone would want to sell for you, whom you sell to and what the job pays (this saves a lot of time and pain later).

Your objective is to build a large pool of candidates. True, three-fourths of your candidate pool will be so inappropriate that you will only screen their résumés and pass on them. But while it’s easy to say “no” to people who approach you, it’s impossible to say “yes” to those who don’t approach you.

Step Three:
Pick Appropriate Candidates

 
Résumé screening often dissuades owners from performing a real hiring process, but it doesn’t have to. You can eliminate inappropriate résumés pretty quickly by scanning.

First, avoid job-jumpers. If you want to keep someone for longer than a year, don’t hire people who have a track record of frequent changes. Stick with candidates who have had at least three years on the same job in the last five years. You can eliminate a huge part of the candidate pool right here.

Then knock out candidates whose résumés include obvious spelling and grammatical errors. There’s nothing worse than trying to buy a part from someone whose e-mails read like a 13-year-old’s text messages to a BFF (best friend forever).

Next, you’re looking for candidates who have been successful in similar types of sales. As a general guideline, look for salespeople with a past history of success who list their achievements on their résumés (“top salesperson last two years,” “grew sales 30% annually,” etc.) rather than simply listing job duties. Ideally, you want to know both duties and success.

Finally, look for some tie to the automotive specialty-equipment industry, either in past job experience or in personal interests. There are few industries where personal enthusiasm is critical for sales success, but the specialty-equipment industry is one
of them.

Step Four:
The Phone Interview

 
In today’s world, good selling requires good telephone skills. Whether your salespeople are engaged primarily in phone sales or in outside sales, telephone work is essential to getting the job done.

The easiest way to find out if your prospective new employees have phone skills is to put them through a short phone interviewing process. Use just a few quick questions designed to see if the candidate has a good phone voice and demeanor. See if applicants can quickly make the mental adjustment to a selling mode because the point of the phone interview is to sell themselves.

All you need here are a few quick questions, such as, “What makes you want this job?” and “Why would you be good at it?” This phone interview isn’t rocket science, but disqualify anyone who isn’t a good fit.

Step Five:
The Initial Interview

 
Now it’s time for face-to-face interviewing. Make the most of this opportunity. You can learn much about a candidate in the first interview, but you must remain emotionally detached. In smart hiring, your goal is not to “like” or “dislike” people—it’s to understand whether they are what they say they are. To do this, make a very careful review of the résumé.

Every salesperson tells a story through his or her résumés, and some of these stories contain more fiction than others. To
combat this, you need to trace the candidates’ histories.

Ask detailed questions about each stop in their careers.

  • What did they make?
  • How were they paid?
  • What were their sales numbers?
  • Did they receive any awards or recognitions? If so, can they prove that by showing you letters or other awards?
  • What did they like least and best about each job?

Have them describe a typical day, and determine how it fits with yours. As you probe the answers, make sure that the numbers match up. Salespeople who lie typically don’t think the lies all the way through to their logical conclusion, which means that something is wrong if the achievement and compensation packages don’t match actual earnings. One lie equals disqualification.

Ask all candidates to e-mail you three business references along with a short paragraph about why they would be the ideal candidate for the job. Review their answers for communications ability.

Step Six:
Reference Checking

 
   
   
You must check references. Studies show that 40% of all hires are completed without reference checking. That means that a candidate who can’t find anyone to say anything good about him or her still has a two-in-five shot at submitting three names that will never be called.

Don’t let those odds work in the candidate’s favor; be the person who checks. You will be surprised at how many references don’t come back strongly. You need at least two positives with no negatives (sometimes references don’t call back) to keep a candidate.

Step Seven:
Get a Second Opinion

 
To keep you from an impulse hire, have someone else get involved in the process. Have another manager, a friend or a consultant interview the candidate. This is definitely one of those times when two heads are better than one—plus, it helps to find out if the candidates can keep their stories straight.

At the end of the process, sit down with the other interviewer and narrow the pool. By now, you might be down to one candidate or you might have a handful.

Step Eight:
Third-Party Assessment

 
Now it’s time to go where you can’t through interviewing: inside the candidates’ heads. Few things are more critical to the health of a company than the ability of its salespeople to bring in profitable business, yet too many companies in the automotive specialty-equipment industry consider sales traits and skills last when hiring salespeople. If this sounds like you, you’re not alone. This article is focused on helping you hire salespeople for the right reasons—and in the right way.

The aggregate level of selling skills in the specialty-equipment industry is low in comparison with other industries of similar types and compensation. The reason is simple: When we hire people, we hire performance enthusiasts—gearheads, if you will (which is not an insult). Yet, we expect them to look, act and behave like salespeople once they are on the job. Further, we seldom train them in selling skills. Instead, we invest time and money in training them on the skills they already have—technical and automotive skills.

Can you see the disconnect? We hire one type of person and hope that he or she behaves like another type.

We’re not suggesting that being a performance enthusiast is a bad thing. In fact, it’s important in this industry that the people we hire are hobbyists. The good news is that there is a huge supply of salespeople who love cars; many times, however, they aren’t the people who get hired for specialty-equipment sales jobs. But it’s possible to change that situation.

Smart sales hiring means just that—hiring with your head and not your gut. Studies by The Wall Street Journal have shown that 63% of all sales hiring decisions are made within the first five minutes of meeting the applicant. That means owners or managers are making a decision that they like the applicant, and then all the things they do subsequently in the hiring process are designed to reinforce that decision. Not surprisingly, this results in a lot of bad hires and lower sales than could be achieved.

The first component of smart sales hiring is understanding the order in which candidates should be evaluated. Think of candidates as having three main aspects: traits, skills and experience.

Traits are the things that we just are—the makeup of our personalities. Some traits contribute to selling success, and some detract from it. We want to hire the right mix of traits for our sales job because those are things that cannot be trained or coached.

Skills are specific job skills that candidates have learned in their careers through training or work. In selling terms, the key skills are dialoging (the ability to converse comfortably with customers); questioning (the ability to ask the customers the right things to assess their needs and wants); listening (the ability to mentally capture the information given by customers); and presenting (the ability to communicate product features and benefits). There are other important skills, such as detail orientation, follow-up skills and service orientation, but the four above are the basic building blocks of successful selling.

Experience has to do with the candidate’s past jobs, potential product knowledge and, in the automotive specialty-equipment industry, may also have a lot to do with personal automotive enthusiasm, skills and accomplishments. Here is where a lot of hires go wrong. Too many sales interview processes focus almost exclusively on past automotive projects, lap times or show awards. Those things are great and important—if the person is being hired to build cars instead of to sell products to other people. If a candidate is being hired to sell, there are more important considerations.

To discover these features in an applicant, we need to understand a few hiring rules.

Smart Sales Hiring Is a Process: What’s nearly as important as the people you do hire is the people you don’t hire. Impulse hires are the enemy of good selling and good sales forces. To be successful in hiring salespeople, you need to have a hiring process that includes multiple types of contact and multiple types of communication coupled with some due diligence.

Past Performance Tends to Be the Best Predictor of Future Performance: Yes, bad things can and do happen to good people—but they don’t happen consistently and repeatedly. If a salesperson has succeeded in the past, he or she is likely to succeed in the future. The reverse is also true.

Traits and Skills are Transferable: Applicants for sales positions are frequently turned down because “they don’t come from the industry.” That’s silly on multiple levels. Everyone has to enter the industry somewhere. If a salesperson has the right combination of traits and skills to succeed at selling telephones, for instance, it stands to reason that he or she might have the skills to sell cylinder heads—particularly if he or she has a passion for cars. Be open to enthusiasts from outside the industry.

Never Hire From a Pool of One: The vast majority of employment mistakes come from hiring from a “pool of one.” Someone walks in the front door, says, “I can sell,” and gets hired. Successful hires come from building a pool of people, comparing them for suitability and then letting the cream rise to the top.

The Process

Smart sales hiring is a process. By taking a series of steps, you can eliminate inappropriate hires and hire the right people for your company. This process has been proven successful in hiring salespeople across numerous industries, compensation levels and types of salesperson—including for the automotive specialty-equipment industry.

Step One:
Design Your Salesperson 

 
First and foremost, you have to decide what type of sales rep is appropriate for your business. Do you need an outside salesperson who will be doing a lot of prospecting, or is your role more of an inside technical-rep position that is primarily responsible for answering questions, identifying applications and taking orders? Are you selling wholesale or to end-users? How much can you afford to pay a salesperson? Remember that past performance tends to predict future performance. Ideally, you want someone who has succeeded in similar types of work.

Take the time to put all this information down on paper. Doing so will save you a lot of time and pain later. You can’t get what you are looking for unless you know what you’re looking for first.

Step Two:
Build a Candidate Pool

 
   
   
To avoid hiring from the “pool of one,” start your search by letting people know that you are searching. That means advertising and posting your position wherever possible. Two of the best Internet hiring boards are CareerBuilder and LinkedIn. Depending on your area, Craigslist.com or Backpage.com might also be good. In some areas of the country, they can generate good candidates; in other areas, they generate nothing; in all areas, they are cheap enough to find out. And don’t forget SEMA News, SEMA eNews and www.SEMA.org as ways to publicize your opening.

When you write your advertisement, your job is to sell potential candidates on why they should want to work for you. Job descriptions are fine, but you need to also market yourself in the same way that you would market to potential customers. Critical things that should be covered include why someone would want to sell for you, whom you sell to and what the job pays (this saves a lot of time and pain later).

Your objective is to build a large pool of candidates. True, three-fourths of your candidate pool will be so inappropriate that you will only screen their résumés and pass on them. But while it’s easy to say “no” to people who approach you, it’s impossible to say “yes” to those who don’t approach you.

Step Three:
Pick Appropriate Candidates

 
Résumé screening often dissuades owners from performing a real hiring process, but it doesn’t have to. You can eliminate inappropriate résumés pretty quickly by scanning.

First, avoid job-jumpers. If you want to keep someone for longer than a year, don’t hire people who have a track record of frequent changes. Stick with candidates who have had at least three years on the same job in the last five years. You can eliminate a huge part of the candidate pool right here.

Then knock out candidates whose résumés include obvious spelling and grammatical errors. There’s nothing worse than trying to buy a part from someone whose e-mails read like a 13-year-old’s text messages to a BFF (best friend forever).

Next, you’re looking for candidates who have been successful in similar types of sales. As a general guideline, look for salespeople with a past history of success who list their achievements on their résumés (“top salesperson last two years,” “grew sales 30% annually,” etc.) rather than simply listing job duties. Ideally, you want to know both duties and success.

Finally, look for some tie to the automotive specialty-equipment industry, either in past job experience or in personal interests. There are few industries where personal enthusiasm is critical for sales success, but the specialty-equipment industry is one
of them.

Step Four:
The Phone Interview

 
In today’s world, good selling requires good telephone skills. Whether your salespeople are engaged primarily in phone sales or in outside sales, telephone work is essential to getting the job done.

The easiest way to find out if your prospective new employees have phone skills is to put them through a short phone interviewing process. Use just a few quick questions designed to see if the candidate has a good phone voice and demeanor. See if applicants can quickly make the mental adjustment to a selling mode because the point of the phone interview is to sell themselves.

All you need here are a few quick questions, such as, “What makes you want this job?” and “Why would you be good at it?” This phone interview isn’t rocket science, but disqualify anyone who isn’t a good fit.

Step Five:
The Initial Interview

 
Now it’s time for face-to-face interviewing. Make the most of this opportunity. You can learn much about a candidate in the first interview, but you must remain emotionally detached. In smart hiring, your goal is not to “like” or “dislike” people—it’s to understand whether they are what they say they are. To do this, make a very careful review of the résumé.

Every salesperson tells a story through his or her résumés, and some of these stories contain more fiction than others. To
combat this, you need to trace the candidates’ histories.

Ask detailed questions about each stop in their careers.

  • What did they make?
  • How were they paid?
  • What were their sales numbers?
  • Did they receive any awards or recognitions? If so, can they prove that by showing you letters or other awards?
  • What did they like least and best about each job?

Have them describe a typical day, and determine how it fits with yours. As you probe the answers, make sure that the numbers match up. Salespeople who lie typically don’t think the lies all the way through to their logical conclusion, which means that something is wrong if the achievement and compensation packages don’t match actual earnings. One lie equals disqualification.

Ask all candidates to e-mail you three business references along with a short paragraph about why they would be the ideal candidate for the job. Review their answers for communications ability.

Step Six:
Reference Checking

 
   
   
You must check references. Studies show that 40% of all hires are completed without reference checking. That means that a candidate who can’t find anyone to say anything good about him or her still has a two-in-five shot at submitting three names that will never be called.

Don’t let those odds work in the candidate’s favor; be the person who checks. You will be surprised at how many references don’t come back strongly. You need at least two positives with no negatives (sometimes references don’t call back) to keep a candidate.

Step Seven:
Get a Second Opinion

 
To keep you from an impulse hire, have someone else get involved in the process. Have another manager, a friend or a consultant interview the candidate. This is definitely one of those times when two heads are better than one—plus, it helps to find out if the candidates can keep their stories straight.

At the end of the process, sit down with the other interviewer and narrow the pool. By now, you might be down to one candidate or you might have a handful.

Washington State Enacts SEMA Street Rod/Custom Vehicle Bill Into Law

Surrounded by members of the Washington state vehicle hobbyist community, Governor Christine Gregoire signs into law a bill to create titling and registration classifications for street rods and custom vehicles.

Washington joined the growing list of states to enact SEMA model legislation to amend the vehicle titling and registration classification for street rods and create a classification for custom vehicles. The bill was approved by the Washington State Legislature and signed into law by Governor Christine Gregoire.

Under the new law, a street rod is defined as an altered vehicle manufactured before 1949 and a custom as an altered vehicle at least 30 years old and manufactured after 1948. Importantly, kit cars and replica vehicles will be assigned certificates of title bearing the same model-year designations as the production vehicles they most closely resemble.

Washington joins California (2001), Illinois (2002), Missouri (2004), Rhode Island (2004), Hawaii (2004), Montana (2005), Maine (2005), Colorado (2006), Arkansas (2007), Virginia (2007), Nevada (2007) Florida (2007), Idaho (2008), Iowa (2008), Tennessee (2008), Wyoming (2009), Utah (2009), North Carolina (2009) and Massachusetts (2010) as states that have enacted similar bills into law.

The new law allows for the use of non-original materials, provides for special license plates and exempts street rods and customs from the law requiring a vehicle to be equipped with a hood and bumpers. The law also exempts street rods and customs from emissions test requirements. Vehicles titled and registered as street rods and customs may be used for occasional transportation, exhibitions, club activities, parades and similar functions.

“As in the other states that have enacted the SEMA model, the new Washington law recognizes the unique nature of these vehicles as hobbyist cars,” said SEMA Vice President for Government Affairs Steve McDonald. “For many vehicle enthusiasts in Washington and throughout America, building, maintaining and enjoying their vehicles is a favorite pastime. This law represents an opportunity to acknowledge their commitment to the hobby and to protect it for future generations.”

Washington State Senator Mike Carrell, the bill’s sponsor, remarked: “I couldn’t believe how important this bill had become to those in the hobby-car community. I’ve received dozens of e-mails, phone calls and letters—one from as far away as Paris, France—thanking me for sponsoring this bill. There’s a huge groundswell of support for this legislation and, as a car collector myself, I’m very proud to have sponsored it.”

The model bill will continue to be pursued by SEMA in states that either don’t have registration classifications for these vehicles or have laws that are lacking in some way. SEMA’s efforts are ongoing this year to work with the state legislatures in New York, New Jersey and Texas on this initiative and to add others to that list in the coming legislative sessions.

Washington State Enacts SEMA Street Rod/Custom Vehicle Bill Into Law

Governor Christine Gregoire signs into law a bill to create titling and registration classifications for street rods and custom vehicles

 

 

 

 

 

 

Surrounded by members of the Washington state vehicle hobbyist community, Governor Christine Gregoire signs into law a bill to create titling and registration classifications for street rods and custom vehicles.

Washington joined the growing list of states to enact SEMA model legislation to amend the vehicle titling and registration classification for street rods and create a classification for custom vehicles. The bill was approved by the Washington State Legislature and signed into law by Governor Christine Gregoire.

Under the new law, a street rod is defined as an altered vehicle manufactured before 1949 and a custom as an altered vehicle at least 30 years old and manufactured after 1948. Importantly, kit cars and replica vehicles will be assigned certificates of title bearing the same model-year designations as the production vehicles they most closely resemble.

Washington joins California (2001), Illinois (2002), Missouri (2004), Rhode Island (2004), Hawaii (2004), Montana (2005), Maine (2005), Colorado (2006), Arkansas (2007), Virginia (2007), Nevada (2007) Florida (2007), Idaho (2008), Iowa (2008), Tennessee (2008), Wyoming (2009), Utah (2009), North Carolina (2009) and Massachusetts (2010) as states that have enacted similar bills into law.

The new law allows for the use of non-original materials, provides for special license plates and exempts street rods and customs from the law requiring a vehicle to be equipped with a hood and bumpers. The law also exempts street rods and customs from emissions test requirements. Vehicles titled and registered as street rods and customs may be used for occasional transportation, exhibitions, club activities, parades and similar functions.

“As in the other states that have enacted the SEMA model, the new Washington law recognizes the unique nature of these vehicles as hobbyist cars,” said SEMA Vice President for Government Affairs Steve McDonald. “For many vehicle enthusiasts in Washington and throughout America, building, maintaining and enjoying their vehicles is a favorite pastime. This law represents an opportunity to acknowledge their commitment to the hobby and to protect it for future generations.”
